The Challenge
Delivering one of the UK’s largest ever rail infrastructure projects required seamless collaboration across four organisations — each with different delivery and commercial objectives. The project depended on strong leadership and high-performing team dynamics within an integrated team of 200 design, commercial, quality, and project management professionals.
Key challenges included:
- Diverse organisational priorities creating potential conflict
- Siloed ways of working hindering collaboration
- Leadership behaviours needing alignment across multiple levels
- Maintaining performance under intense project pressure
Our Approach
We designed a multi-phase collaboration programme tailored to the team’s size, structure, and objectives:
Phase 1 – Assessing the Current State
We reviewed the relationships, communication, and effectiveness of all teams. This identified the priority areas for improvement and highlighted behaviours limiting collaboration.
Phase 2 – Building High-Performing Teams
Teams were restructured and coached to focus on a common goal. Our interventions developed a “mindset for collaboration,” embedding behaviours that drive trust, communication, and efficiency.
Phase 3 – Sustaining Change
As the team began to adopt high-performance behaviours, we gradually reduced consultancy input, ensuring lasting improvements and independent leadership effectiveness.
Our programme included:
- Workshops and role-play sessions
- One-to-one coaching
- Real-time feedback during meetings
- Extensive communication exercises across all teams
The Results
The outcomes transformed both individual and team performance:
- Leadership at all levels strengthened, ensuring consistent collaboration messaging
- High-performing behaviours embedded, breaking down silos and improving efficiency
- Proven improvement in cost and operational efficiency, demonstrating the value of teamwork
- Collaborative mindset established, with individuals understanding the impact of their behaviour on project success
Key Takeaways
Strong collaborative leadership: Leadership behaviours aligned across multiple organisations, creating consistent messaging and a shared goal.
High-performing teams: Development of integrated teams with a collaborative mindset, breaking down silos.
Efficiency and cost benefits: Demonstrated measurable improvements in operational efficiency and project outcomes.
Sustainable change: New leadership and team behaviours embedded for long-term impact.
Achieving a collaborative, ‘one team’ approach was vital given the long-term relationship that was required between the client and ourselves. The Aspire team demonstrated a good understanding of collaboration in a large, complex infrastructure environment, and utilised their skills to good effect. This included challenging us as leaders and within our teams, but this was necessary to help us reflect on how we could improve and ultimately build trust with one another.
